Provider Compensation Playbook: 5 Strategies for Success

As the VP of Provider Compensation at Ludi, I had the privilege of hosting a webinar recently featuring two outstanding industry experts—Allison Pullins from ECG Management Consultants and our client Kimberly Frye from MyMichigan Health. Together, we unpacked key strategies for managing provider compensation in 2025, spotlighting trends, challenges, and actionable solutions for healthcare organizations navigating an increasingly complex landscape.

Shaping Compensation Strategies Amid Market Dynamics

Allison Pullins opened the discussion by highlighting workforce shortages and the rising costs of care as persistent challenges for healthcare organizations. She shared data-driven insights from ECG, including:

Recruitment Challenges: Organizations are offering creative compensation packages with tailored signing bonuses and flexible incentives to meet market demand.

Shift Toward At-Risk Models: More compensation plans now tie earnings to quality and performance metrics, reflecting a broader shift toward value-based care.

AI’s Role: Emerging technologies are poised to mitigate burnout and enhance productivity, enabling providers to work at the top of their licenses.

Allison’s key takeaway? Data and technology will be critical in designing compensation strategies that address both financial constraints and workforce dynamics.

A Health System Perspective: MyMichigan Health’s Approach

Kimberly Frye shared how MyMichigan Health has tackled staffing pressures and acquisition complexities. Following their acquisition of three hospitals, MyMichigan has prioritized standardizing compensation processes to improve provider satisfaction and operational efficiency. Here are some highlights from Kimberly’s approach:

Centralized Data Management: Using Ludi’s solutions, MyMichigan has created a centralized repository for tracking total provider spend and eliminating inefficiencies from manual processes.

Standardized Contracts: By aligning payment terms, productivity targets, and incentive structures across their system, they’ve simplified operations and enhanced provider transparency.

Proactive Monitoring: Monthly data updates help providers track their progress against productivity and value-based targets, fostering trust and engagement.

Tackling Challenges in Provider Compensation

From my perspective, the road ahead for provider compensation is about balancing innovation with operational discipline. During the webinar, I outlined five pillars for a successful compensation strategy:

1. Establish a Strong Foundation

Build a dedicated team with expertise in contract management, pay administration, compliance, and analytics.

2. Standardize Processes

Introduce flexible yet consistent frameworks for contracts and payment models to reduce administrative burdens.

3. Ensure Compliance

Mitigate regulatory risks with clear, documented procedures that address Stark Law, FMV, and other legal standards.

4. Leverage Data Analytics

Consolidate data from contracts, EHRs, and payment systems into a single source of truth to uncover actionable insights.

5. Align Pay with Strategy

Use compensation models that reflect organizational priorities, such as team-based care or value-driven outcomes.

Looking Ahead

As Kimberly aptly noted, “This is hard. Take it one step at a time.” Whether it’s adopting new technologies, standardizing contracts, or navigating mergers and acquisitions, incremental progress can make a significant impact.

Allison’s emphasis on using clean, consistent data—and her optimism about the role of AI in alleviating provider burnout—reinforced the importance of innovation in this space.

Ultimately, implementing effective provider compensation strategies is essential for organizational success. By establishing a strong foundation, standardizing processes, ensuring compliance, leveraging data analytics, and aligning pay with strategic goals, healthcare organizations can navigate challenges and seize opportunities in 2025 and beyond. Embracing these strategies not only enhances operational efficiency but also fosters provider satisfaction and improves patient care outcomes.
